This study investigates how racial identity, board culture, and governance theory intersect to shape the experiences of Board Members of Color (BMOC) in independent schools. Drawing from 23 survey responses and nine in-depth interviews across 17 schools, the study introduces the CAISBG Framework, a new model for inclusive, equity-centered governance.
Theoretical Framework:
-
Racial Identity Theory (RIT): Explores how board members’ racial identity development stages impact their confidence, agency, and perception of belonging.
-
Governance Theory: Uses stakeholder, stewardship, agency, and resource dependency theories to assess the structure and culture of boards.
Key Findings
-
Inclusive Mission-Driven Leadership: Boards thrive when equity is embedded in their core mission, not added on.
-
Empowering Governance: Inclusive governance depends on clear roles, equitable structures, and shared power.
-
Authentic Representation: Representation must be intentional, strategic, and grounded in trust—not just symbolic.
